Abstract

Artikkelin tavoitteena on analysoida organisaatiokansalaisuuden piirteitä sosiaali- ja terveydenhuollossa. Empiirisen aineiston muodostaa eläytymismenetelmällä kerätyt tarinat yli 3 vuotta sosiaali- ja terveydenhuollossa työskennelleiltä YAMK-opiskelijoilta (N=51). Aineisto on analysoitu teoriasidonnaisella sisällönanalyysillä. Tutkimustulokset osoittavat, että sosiaali- ja terveydenhuollon organisaatiokansalaisuus jäsentyy työntekijän yksilöllisestä, professionaalisesta ja yhteisöllisestä toimijapositiosta käsin. Esimerkillinen sosiaali- ja terveydenhuollon organisaatiokansalainen määrittyy psykososiaalisesti taitavaksi työhyvinvointitoimijaksi, ammatillisesti osaavaksi kehittäjäksi sekä työyhteisön yhteisöllisyyttä ja yhteistyötä  edistäväksi toimijaksi. Sosiaali- ja terveydenhuollon organisaatiokansalaisuuteen sisältyy piirteitä perinteisestä, muutosta edistävästä ja tietointensiivisen työn organisaatiokansalaisuudesta. Työhyvinvointi- ja yhteistyötaidot ovat merkittäviä työorganisaatioiden ja työnteon muutoksessa. Organisaatiokansalaisuuden piirteiden avaaminen auttaa ymmärtämään työntekijöiden kokemia jännitteitä sosiaali- ja  terveydenhuollossa.

The detailed findings, which define an exemplary organizational citizen as psychosocially skilled, professionally competent, and a promoter of community and cooperation, offer actionable insights for both practitioners and researchers. Furthermore, the identification of OCB characteristics encompassing traditional, change-promoting, and knowledge-intensive aspects provides a comprehensive and modern theoretical lens for understanding discretionary behaviors in contemporary work environments. While offering substantial contributions, the study's generalizability might be constrained by its specific sample of YAMK students, who likely represent a more educated and experienced segment of the social and healthcare workforce. Further research with a broader demographic or in diverse organizational contexts could enhance the applicability of these findings. Additionally, while the "empathic method" promises rich data, a more explicit discussion of its specific application and how it ensures trustworthiness in the full article would be beneficial. Future research could also explore the causal links between these identified OCB characteristics and tangible organizational outcomes, such as patient satisfaction or staff retention, thereby strengthening the practical implications for fostering a more engaged and resilient social and healthcare workforce.
