Abstract

Tujuan penelitian ini untuk memahami Peran Komitmen Organisasional sebagai Mediator Pengaruh Keadilan Organisasi dan Keterlibatan Kerja terhadap Organizational Citizenship Behavior perawat. Bentuk penelitian ini adalah eksplanatory research yang dilakukan pada perawat rumah sakit Universitas Muhammadiyah Malang. Sampel penelitian diambil dengan random sampling secara proporsional. Sampel penelitian ini adalah 96 responden dari seluruh populasi seluruh perawat rumah sakit Universitas Muhammadiyah Malang yang berjumlah 127 orang. Data hasil penelitian dianalisis dengan statistik melalui model persamaaan structural (Structural Equation Model). Hasil penelitian menunjukkan bahwa Keadilan organisasi tidak berpengaruh signifikan terhadap OCB, Keterlibatan kerja berpengaruh signifikan terhadap OCB, Komitmen organisasional berpengaruh signifikan terhadap OCB, Keadilan organisasi berpengaruh signifikan terhadap OCB melalui Komitmen Organisasional, Keterlibatan Kerja berpengaruh signifikan terhadap OCB melalui Komitmen Organisasional.

This study investigates the crucial mediating role of organizational commitment in the relationship between organizational justice, job involvement, and Organizational Citizenship Behavior (OCB) among nurses. Utilizing an explanatory research design, the authors collected data from 96 nurses at Muhammadiyah University Malang Hospital, representing a substantial proportion of the total population, through proportional random sampling. The application of Structural Equation Modeling (SEM) for data analysis demonstrates a rigorous methodological approach, allowing for a comprehensive assessment of the proposed direct and indirect relationships within the model. The findings offer valuable insights into the drivers of OCB within the nursing profession. While organizational justice did not directly influence OCB, its impact became significant when mediated by organizational commitment. Similarly, job involvement was found to have both a direct significant effect on OCB and an indirect effect through organizational commitment. Crucially, the study confirms that organizational commitment itself is a significant predictor of OCB. These results underscore the central importance of fostering strong organizational commitment as a mechanism to enhance OCB, particularly in environments where direct links between justice perceptions and OCB might be less straightforward. Despite its contributions, the study's conclusions should be considered within certain limitations. The cross-sectional nature of the explanatory research design precludes definitive statements about causality, and future research could benefit from longitudinal studies to track these relationships over time. Additionally, the specific context of nurses in one Indonesian hospital might limit the generalizability of the findings to other professional groups or cultural settings. Future research could explore these dynamics in diverse populations, incorporate other potential mediators or moderators, and perhaps integrate qualitative methods to gain a deeper understanding of the mechanisms through which organizational commitment fosters OCB.
