Abstract

This study aims to examine in depth the management of teaching and educational staff at Pondok Pesantren Tahfizhul Qur’an (PPTQ) Ummul Qur’an Sukoharjo, focusing on the aspects of planning, organizing, implementation, evaluation, and the challenges encountered in supporting the achievement of Qur’anic memorization education. This study is grounded in the urgency of human resource management in pesantren, which requires the integration of pedagogical competence, Qur’anic memorization ability, and caregiving functions. A qualitative approach with a case study design was employed. Data were collected through in-depth interviews with pesantren leaders and teaching staff, field observations of learning and caregiving activities, and documentation of relevant institutional records. Data analysis was conducted thematically through data reduction, data display, and conclusion drawing. The findings indicate that the management of teaching and educational staff at PPTQ Ummul Qur’an has functioned effectively through a familial approach, with musyrif playing a central role as educators, caregivers, and role models for students in the tahfizh learning process. However, the study also reveals limitations in the performance evaluation system, which has not yet been structured systematically, as well as the lack of sustainable professional development programs for teaching staff. This research is limited to a single pesantren, and therefore the findings cannot be generalized to all tahfizh pesantren. Nevertheless, the results provide practical implications for pesantren administrators in developing more structured management systems for teaching staff without neglecting the distinctive values of pesantren. This study offers original value by enriching the literature on Islamic education management through an integrative approach that combines modern management principles with pesantren caregiving values

Review

This study provides a timely and relevant examination of teaching and educational staff management within the unique context of Pondok Pesantren Tahfizhul Qur’an (PPTQ) Ummul Qur’an Sukoharjo. Employing a qualitative case study design, the research meticulously investigates the planning, organizing, implementation, and evaluation aspects, alongside the challenges inherent in supporting Qur’anic memorization education. The chosen methodology, involving in-depth interviews, field observations, and documentation, is well-suited to delve into the complexities of human resource management in pesantren, which uniquely demands an integration of pedagogical competence, Qur’anic memorization ability, and critical caregiving functions. A significant strength of the paper lies in its articulation of how staff management at PPTQ Ummul Qur’an has effectively operated through a "familial approach." The findings highlight the central and multifaceted role of the *musyrif* as not just educators, but also as integral caregivers and role models for students in the *tahfizh* learning process. This emphasis on the holistic development and support provided by *musyrif* offers valuable insight into the cultural and operational distinctiveness of pesantren education, underscoring how non-traditional management approaches can lead to effective outcomes within specific cultural frameworks. However, the study critically identifies areas for improvement within the pesantren's current practices, noting limitations in the systematic structuring of the performance evaluation system and the absence of sustainable professional development programs for teaching staff. While the research acknowledges its limitation to a single pesantren, precluding broad generalization, it successfully draws practical implications for administrators seeking to evolve their management systems. The paper's original contribution is particularly notable in its integrative approach, combining modern management principles with the distinctive caregiving values of pesantren, thereby enriching the literature on Islamic education management and offering a nuanced perspective on HR quality within religious educational institutions.
