Abstract

Korkeakoulutettujen maahanmuuttaneiden työllistymisen haasteisiin on kiinnitetty viime aikoina paljon huomiota tutkimuksessa ja yhteiskunnallisessa keskustelussa. Tässä artikkelissa tarkastelemme, kuinka työuramentorit puhuvat tämän ryhmän työllistettävyyden parantamisesta. Aineisto koostuu 15:stä mentorin tai mentorointiohjelman koordinaattorin haastattelusta, joita analysoidaan kriittisen diskurssianalyysin menetelmin. Diskursseilla tarkoitamme suhteellisen pysyviä, sosiaalisesti jaettuja tapoja merkityksellistää tiettyä ilmiötä tietystä näkökulmasta. Haastattelupuheessa korostuvat kaksi puhe- ja ajattelutapaa: suomalaiseen työelämään muokkautumisen diskurssi, jonka mukaan työllistettävyyden edellytyksenä on maahanmuuttaneiden mukautuminen suomalaisille työmarkkinoille, ja luottamuksen saavuttamisen diskurssi, jonka mukaan maahanmuuttaneet eivät lähtökohtaisesti herätä työnantajien luottamusta vaan työnantajan ja työnhakijan välille tarvitaan paikallinen välittäjä, kuten mentori. Työuramentorointi voisi olla keino kehittää työelämän rakenteita sisältä päin ja edesauttaa maahanmuuttotaustaisten työnhakijoiden työllistymistä.

The first, the "discourse of adapting to Finnish working life," highlights the expectation that immigrants must conform to the norms and practices of the Finnish labor market, placing the onus of adjustment primarily on the immigrant. Complementing this is the "discourse of gaining trust," which posits that highly educated immigrants do not inherently inspire employer confidence, thereby necessitating local intermediaries like mentors to bridge this gap. These findings offer valuable insights into the tacit expectations and structural hurdles faced by this demographic, as articulated by those directly involved in their career progression. The paper's strength lies in its focused qualitative methodology and the application of critical discourse analysis, which allows for a deep exploration of how employability is constructed and understood within the mentoring community. By foregrounding the perspectives of career mentors, the study illuminates not only the challenges but also potential solutions, suggesting that career mentoring can serve as a vital mechanism for developing labor market structures 'from within' and facilitating the employment of immigrant job seekers. While the sample size is modest, as is typical for discourse analysis, the detailed examination of mentor narratives provides a rich foundation for further research and practical interventions aimed at fostering a more inclusive and equitable labor market for highly educated immigrants.
