Introduction

Hoitotyöntekijöiden näkemyksiä ei suomea äidinkielenään puhuvien terveysalan opiskelijoiden harjoitteluohjauksesta. Hoitotyöntekijöiden näkemykset ei-suomenkielisten terveysalan opiskelijoiden harjoitteluohjauksesta Suomessa. Tärkeää tukea ohjaajien kielitaitoa ja johtamista.

Abstract

Ei suomea äidinkielenään puhuvien terveysalan opiskelijoiden määrä kasvaa tasaisesti Suomessa. Kyselytutkimuksen tarkoituksena oli selvittää hoitohenkilöstön näkemyksiä ja kokemuksia ei suomea äidinkielenään puhuvien terveysalan opiskelijoiden harjoittelun ohjauksesta. Aineisto kerättiin Webropol-kyselyllä yhden hyvinvointialueen hoitohenkilöstöltä (n=288) helmi-maaliskuussa 2023. Määrällinen aineisto analysoitiin tilastollisin menetelmin ja avointen kysymysten tuottama laadullinen aineisto sisällön analyysillä. Tulosten mukaan hoitotyön harjoitteluohjaajan positiivista harjoitteluohjauskokemusta edistivät ohjaajan nuori ikä, hyvä kielitaito, aiempi positiivinen kokemus ei suomea äidinkielenään puhuvien opiskelijoiden harjoittelun ohjaamisesta sekä ylipäätään halu oppia uusia asioita. Harjoittelua ohjaavat lähi- tai sairaanhoitajat näkivät ei suomea äidinkielenään puhuvan opiskelijan harjoitteluohjauksen vaativuuden erilaisena. Harjoitteluohjaushalukkuuteen vaikuttivat ohjaajan kielitaito sekä kokemus ohjauksen palkitsevuudesta. Johtopäätöksenä voidaan todeta, että harjoitteluyksiköiden henkilöstörakenteessa ja johtamisessa tulisi huomioida positiivisen harjoitteluohjauskokemuksen ja ohjaajien kielitaidon tukeminen. Lisää tutkimusta tarvitaan työyhteisöjen valmiuksista ottaa vastaan erilaisia opiskelijoita ja työntekijöitä.

The analysis effectively combined statistical methods for the quantitative data with content analysis for the open-ended qualitative responses, allowing for both the identification of broad trends and the extraction of nuanced individual experiences. Key findings indicate that positive guidance experiences are significantly correlated with the supervisor's younger age, strong language proficiency, prior positive experiences with non-Finnish speaking students, and a general willingness to learn new things. Moreover, the study insightfully reveals that the perceived demandingness of supervising these students varied among different nursing roles, and that supervisors' language skills and their perception of the experience as rewarding directly influenced their willingness to offer guidance. The conclusions drawn from this research offer practical and actionable recommendations, particularly highlighting the need for healthcare organizations to consider personnel structures and leadership support that actively foster positive guidance experiences and enhance supervisors' linguistic capabilities. While the study provides strong evidence from a single welfare area, its findings are broadly relevant and contribute significantly to the ongoing discourse. The call for further research into the preparedness of healthcare communities to integrate diverse students and employees is well-justified, positioning this study as an essential building block in ensuring equitable and effective education and workforce development for the future of Finnish healthcare.
